Özet

Workplace Well-Being of L2 Instructors in Higher Education: Thriving through the PRISM-CO Model

This qualitative study examines higher education L2 instructors’ workplace well-being through the PRISM model (Prospection, Resilience, Innovation, Social Support, and Mattering). Semi-structured interviews with 16 instructors across five countries were analyzed using abductive thematic analysis with valence coding. Findings show that each PRISM capacity can foster thriving when working conditions enable future planning, recovery, experimentation, belonging, and recognition; however, under overload, precarity, and marginalization, these same capacities take on a double-edged nature and may intensify strain. Inductive analysis further identified Collective Optimization (PRISM-CO) as a cross-cutting coordinated mechanism through which instructors make PRISM enactable in everyday work. We propose PRISM-CO as an extension of PRISM that connects individual strengths to collective governance. The study highlights actionable institutional levers to make L2 instructors’ workplace thriving more durable.
